心理授权在服务型领导与临床护士工作旺盛感间的中介效应

摘    要:目的 探讨心理授权在服务型领导与临床护士工作旺盛感间的中介效应。方法 采用便利抽样法,2022年7月选取河南省6所三级甲等医院的1 041名护士作为研究对象。采用一般资料问卷、服务型领导量表、心理授权量表及工作旺盛感量表进行调查,采用SPSS 25.0分析服务型领导、心理授权与临床护士工作旺盛感的相关性,采用AMOS 24.0分析心理授权在服务型领导与临床护士工作旺盛感间的中介效应。结果 本组临床护士工作旺盛感总分为(37.96±6.01)分,服务型领导总分为(36.69±7.85)分,心理授权总分为(47.02±6.80)分。临床护士工作旺盛感总分与心理授权总分呈正相关(r=0.676,P<0.001)、与服务型领导总分呈正相关(r=0.498,P<0.001);服务型领导总分与心理授权总分呈正相关(r=0.480,P<0.001)。心理授权在服务型领导与临床护士工作旺盛感之间起部分中介作用,中介效应值为0.409,效应占比为71.63%。结论 服务型领导有助于提升临床护士心理授权水平,进而增强其工作旺盛感,提示护理管理者在工作中应注重采取服务型领导风格。

Abstract:Objective To analyze the mediating effect of psychological empowerment between servant leadership and thriving at work in clinical nurses. Methods Convenience sampling was used to select 1,041 clinical nurses from 6 tertiary grade-A hospitals in Henan Province as the study subjects in July 2022. The survey was carried out using the general information questionnaire, the Servant Leadership Questionnaire, the Psychological Empowerment Scale and the Thriving at Work Questionnaire. SPSS 25.0 was used to analyze the correlation among servant leadership, psychological empowerment and clinical nurses’ thriving at work, and AMOS 24.0 to analyze the mediating effect of psychological empowerment between servant leadership and clinical nurses’ thriving at work. Results The total score of clinical nurses’ thriving at work, servant leadership, and psychological empowerment was 37.96±6.01, 36.69±7.85, and 47.02±6.80, respectively. The total score of clinical nurses’ thriving at work was positively correlated with that of psychological empowerment (r=0.676, P<0.001) and servant leadership (r=0.498, P<0.001). The total score of servant leadership was positively correlated with that of psychological empowerment (r=0.480, P<0.001). Psychological empowerment played a partially mediating role between servant leadership and clinical nurses’ thriving at work, with mediating effect of 0.409, and the mediating effect accounted for 71.63% of the total effect. Conclusion Servant leadership is helpful to improve the level of psychological empowerment of clinical nurses and enhance their thriving at work, which suggests that nursing managers should pay attention to adopting servant leadership style in their work.
